Artificial intelligence (AI) is rapidly advancing, embedding itself into daily workflows across industries. For proactive professionals, this shift represents a challenge to reimagine your role, preserve value, and position for the future. My doctoral research explores how the practice of job crafting, the proactive reshaping of tasks, responsibilities, and cognitive framing, help professionals navigate an AI supplemented workplace. Those that embrace this practice can actively redefine their work and position their organization to gain a competitive advantage.


Why Job Crafting is Critical

The use of job crafting frameworks help reframe AI as a collaborator in your work as opposed to a threat. In a 2024 study in the Journal of Vocational Behavior, radiologists experienced identity shifts as AI took over routine tasks, but they also discovered new ways to emphasize uniquely human skills like empathy and judgment. Similarly, a study in the International Journal of Organization Theory and Behavior found that IT employees used AI to free time to focus on higher-value work, boosting efficiency and satisfaction. The future of work is finding the right way to augment your tasks with AI to allow for enhancement not replacement.


Managing Emotions During Change

Navigating periods of intense change often trigger feelings of job insecurity and disengagement. Identifying these emotions and working through an intentional and organized reskilling plan that frames AI as a tool can help with the process. Research in the Journal of Technology in Behavioral Science demonstrates that when AI is poorly implemented employees often disengage and do not feel valued. Leaders can counter this by crafting an implementation plan. Shaping the narrative and positioning AI as an ally in your job crafting exercise will pay benefits. The key is to take the lead in the process, rather than waiting passively for change.


What Job Crafting Looks Like

Redefining employee roles means emphasizing human strengths and skillsets. This is the key to the job crafting exercise with AI supplementation. Reshaping roles and responsibilities is a task best supported by well documented processes and workflows. For managers, an AI supplemented adjustment might shift elements of administrative oversight to an agentic AI workflow, freeing time for coaching and development. For technicians, AI can speed diagnostic tasks while the technician focuses on customer engagement. These types of adjustments highlight how the job crafting process ensures employees are indispensable while workflows continue to evolve.

Embracing a framework like job crafting can help to identify the ways in which specific roles need to evolve, while ensuring the people within those roles become indispensable. Start by identifying one task this week that you regularly perform that you can reshape with AI.

Leaders who embrace the job crafting challenge early on with forethought and intention will create a new work environment where employees are supported and encouraged in their AI journey. For professionals, the challenge is urgent: craft your future with intent and embrace positive disruption to build a future where individuals and organizations thrive in the age of AI.
